I denna avhandling fokuseras akademins (o)föränderliga genusmönster för att öka kunskapen om förutsättningarna för långsiktig förändring av rådande genusmönster i akademin. Trots olika jämställdhetsinsatser vid högskolor och universitet är de nämligen fortfarande könssegregerade, vilket är speciellt tydligt på höga positioner. Endast 27 procent av professorerna i akademin är kvinnor (SCB, 2016) och vid Luleå tekniska universitet är motsvarande andel 19 procent (Luleå tekniska universitet, 2017). För att förstå bakgrunden till detta och undersöka vägar till förändring studeras i avhandlingen fem projekt vid Luleå tekniska universitet som genomförts under perioden 2005-2013. Utifrån tidigare forskning om akademins genusmönster analyseras och kategoriseras projektens jämställdhetsinsatser som individorienterade, strukturorienterade och processorienterade insatser. Genom intervjuer, fokusgrupper, observationer, olika interaktiva metoder och workshopar söks svar fyra frågeställningar: Vilka förutsättningar i form av metaforer och diskurser råder i projektens akademiska kontext? Hur kan en individorienterad, strukturorienterad respektive process-orienterad ansats användas för att förstå förutsättningarna för jämställdhetsinsatser i akademin? Hur påverkar kombinationen av genusteori och interaktiva metoder förutsättningarna för jämställdhetsinsatser i akademin? Hur påverkar persona som förändringsmetod förutsättningarna för jämställdhetsinsatser?

 

I avhandlingen kombineras genusteori med interaktiva metoder, dels för att skapa förståelse för hur genusmönster skapas och återskapas i strukturer, symboler, interaktioner och identiteter (Acker, 1990, 1992, 1999), dels för att minska motståndet mot förändringar genom att involvera aktörer som berörs av forskningen i förändringsprocessen. Trots en tydlig jämställdhetsambition vid Luleå tekniska universitet visar resultaten att den meritokratiska diskursen och diskursen om den jämställda akademin överskuggar jämställdhetsdiskursen, vilket bidrar till att upprätthålla rådande genusmönster. Metaforer som den avsmalnande pyramiden, läckande pipelinen eller svarta hålet kan enligt analysen både främja och hindra förutsättningarna för jämställdhetsinsatser i akademin. Universitetets jämställdhetsinsatser har över tid förändrats från individorienterade med fokus på att stärka enskilda kvinnor, till mer strukturorienterade med inriktning på att förändra missgynnande strukturer för kvinnor och andra missgynnade grupper. På senare tid har även insatser med en processorienterad ansats gjorts som fokuserar på att medvetandegöra och förändra könsskapande processer i akademin. Persona i kombination med andra interaktiva metoder, som värderingsövningar, forumteater och scenarios, visar sig i avhandlingen kunna fungera som förändringsmetod vid jämställdhetsinsatser för att synliggöra och kritiskt reflektera över bristande jämställdhet samt främja förändring.

Abstract [en]

The focus in this paper is our development of the Persona method for applied gender research within Higher education. Our aim is to describe how we implement the Persona method to develop learning situations that stimulates a reflective practice. A persona is a fictional representation of a person, based on empirical data, which is implemented as a tool to communicate situations or issues. Our experiences is that the Persona method can be one contribution to move from teaching to learning and develop reflective gender aware practices within Higher education.

Abstract [en]

This chapter focuses on our re-design of the Persona Method into a tool for criticalreflection on gender issues in entrepreneurship and innovation systems. Whereas suchsystems often are considered gender neutral, we in contrast are emphasizing the needfor communicating and discussing the 'doing of gender’ with actors within those constellations.The aim of this chapter is to explore our development of the Persona Methodfor action-based design in gender equality interventions. A persona is a fictionalcharacter used in our research work to increase gender awareness in interventions. Themethod is used to communicate issues and concerns as well as visions in participatoryinquiries. In our experience the Persona Method engages people in dialogues aboutgender; people totally unfamiliar with gender theories. We therefore examine actionbaseddesign using personas in order to advance the discussion beyond the “problematicwomen issue”. Not only do we highlight a way to discuss gender inequality, ultimatelywe illustrate a means of unsettling and challenging conventional beliefs ongender.

Abstract [en]

In this article, we explore how the academic entrepreneurship discourse is constructed and gendered, based on texts on academic entrepreneurship and interviews with teachers and researchers at two Swedish universities. We show that the global entrepreneurship discourse is met by both counteracting and contributory discourses in academia. We also show that entrepreneurship-promoting texts in which only men are depicted address both women and men, while pictures of women are only targeted to women, often found in 'entrepreneurial ghettos' and conceptualized as in need of support, as less risk-willing and less willing to commercialize their research. Another problem addressed in this article is how to design gender mainstreaming interventions without reproducing such stereotypes. We believe the solution is not gender neutrality, but to move back and forth between liberal feminist and social constructionist approaches.

Abstract [en]

Drawing on Acker's model for the study of gendered processes within organizations, this paper focuses on the utilization of the Persona method in two interactive research projects; Daring Gender and the Future Factory. The aim is to describe our experiences of Personas as a potential method for applied gender research; to actually challenge and fundamentally and sustainably change gendered processes. A persona is a fictional representation of a person, including behaviour, attitudes and motivations observed and identified during an initial inquiry process. The method is used to communicate individual's needs and preferences and hence to reframe practices. Based on our understanding it is easier to communicate a persona's issues and concerns than those of one participant in the process. The Persona method shows prospects to be one contribution to move beyond talk about ‘the problematic women issue' and thus a way to unsettle conventional beliefs about gender.

In focus in this paper is the use of the Persona method for applying gender theory in Triple Helix systems. Whereas such systems often are considered gender neutral, we in contrast emphasize the need for understanding the process of ‘doing gender' within those constellations. The aim of this paper is to describe our experiences of developing Persona as a method for gender equality interventions within two Triple Helix constellations. The personas are fictional characters addressing issues and situations identified during initial mappings of the researched contexts. The method is used for communicating concerns, issues, needs and preferences with our participants. In our experience Persona is a useful method for visualizing identified situations and for a reframing of actors' gender awareness. The Persona method contributes to talk beyond that of the "problematic women issue" and shows a way to unsettle gender constructions.
