Abstract [sv]

Storskaliga infrastrukturprojekt präglas ofta av hög komplexitet, långa tidshorisonter och många inblandade aktörer. Dessa faktorer ökar risken för konflikter, som sällan har enbart tekniska orsaker utan ofta uppstår på grund av bristande kommunikation, oklara ansvarsförhållanden och motstridiga intressen. Denna studie undersöker hur konflikter uppstår, utvecklas och hanteras i sådana projekt, med särskilt fokus på kommunikationsstrukturer, ledarskapets roll och betydelsen av samverkansmodeller som partnering och Integrerad Project Delivery (IPD). Syftet är att identifiera framgångsfaktorer för konflikthantering samt att formulera praktiska rekommendationer för att främja en tillitsfull samarbetskultur. Studien har genomförts som en kvalitativ fallstudie med litteraturgenomgång och fem semistrukturerade intervjuer med yrkesverksamma inom offentlig finansierade infrastrukturprojekt i Sverige. Tematisk analys har använts för att identifiera mönster i hur konflikter upplevs och hanteras. Resultaten visar att tidig dialog, emotionellt intelligent ledarskap och integrerad samverkan är centrala faktorer. När kommunikationen är tydlig och ledarskapet är närvarande och lyhört kan konflikter hanteras konstruktivt. Studien visar att effektiv konflikthantering kräver strukturell tydlighet, kulturell förståelse och social kompetens i en proaktiv projektmiljö.

Abstract [en]

Large- scale infrastructure projects are often marked by complexity, long timeframes, and the involvement of multiple stakeholders. These factors increase the risk of conflict, which frequently stems not from technical issues, but from unclear communication, role ambiguity, and conflicting interests. The study explores how conflicts emerge, develop, and are manged in such projects, with a focus on communication structures, leadership practices, and the role of collaborative models like partnering and Integrated Project Delivery (IPD). The aim is to identify key success factors for conflict management and propose practical recommendations to foster trust-based collaboration. The research was conducted as qualitative case study, based on literature review and five semi-structured interviews with professionals from publicly funded Swedish infrastructure projects. Thematic analysis was used to identify patterns in how conflicts are perceived and handled in practice.  Findings highlight the importance of early dialogue, emotional intelligence in leadership, and integrated collaboration models. When communication is transparent, and leadership is responsive conflicts can be addressed constructively. The study concludes that effective conflict management required a combination of structural clarity, cultural awareness, and interpersonal competence, supported by a proactive and reflective project environment.
